Hiring for technology and software teams

A hundred applications an hour, most of them generated, and an interview process that a second monitor can defeat. Software hiring hit this wall before anyone else did.

Technology hiring faces two problems at once: application volume that makes individual review impossible, and generative tools that make resumes and interview answers cheap to fabricate. Screening on a verified skills assessment addresses both, because the score comes from a supervised sitting rather than a document, and it ranks a large field without a human reading every application first.

What actually broke

Two changes landed within a couple of years of each other. Remote work turned a local applicant pool into a global one, multiplying volume by an order of magnitude for the same number of openings. Then generative writing tools made a polished, keyword-perfect, role-specific application free to produce, so the volume arrived pre-optimised for whatever the screening process was looking for.

The result is a screening layer that no longer discriminates. Keyword matching matches everyone now. That is not a filter. A recruiter spending six seconds per resume is spending six seconds on a document written by a model to survive exactly that six seconds. Meanwhile the genuinely strong candidate who wrote their own application, badly, is indistinguishable from the noise.

The interview stage inherited the same problem. It arrived faster than anyone expected. A candidate on a video call with a second screen has access to a model that answers most standard technical questions faster than they can read them. Any process built on the assumption that answers are produced live and unaided is now measuring something different from what it thinks it measures.

What is worth assessing in this sector

  • Reading and debugging

    Engineers spend far more time reading code than writing it, and debugging is where seniority actually shows. It is also considerably harder to fake than a greenfield implementation.

  • Judgement under constraints

    Given a trade-off, which one and why. Someone who can explain the cost of their choice knows something an implementer does not.

  • Written technical communication

    Most engineering coordination happens in text. This is one of the few competencies a text interview measures directly rather than by proxy.

  • Fundamentals that persist

    Data modelling, concurrency, failure handling. Frameworks turn over every few years; these do not, which makes them the better long-run signal.

The degree requirement is doing very little here

Software is the sector with the largest gap between formal credential and demonstrated ability. A substantial share of working engineers are self-taught or came through a bootcamp, and a computer science degree from ten years ago describes a curriculum that has since changed twice.

Several large technology employers dropped degree requirements before it was fashionable. That is also why skills-based screening lands more naturally here than in most sectors. There is an unusually large pool of people who can do the work and cannot easily prove it on paper.

The practical effect of verified assessment is that a career changer with two years of real projects and a bootcamp certificate arrives with the same kind of evidence as someone from a well-known employer. Whether that reads as an opportunity or a risk depends mostly on whether your last few hires from familiar CVs worked out.

    Not as a philosophical position. Because at current volumes and current fabrication costs, resume screening is a random sample dressed up as a filter.

    Structured, same core questions, scored against a rubric. Written technical reasoning is directly relevant to the job and directly readable by a hiring manager.

    One to three hours, bounded and stated. Long take-homes have a poor reputation in this sector for good reasons, and they cost you strong candidates who already have a job.

    Reveal, then a human interview

    By this point you are talking to a small number of people with evidence behind them, which is where a senior engineer’s time is actually worth spending.

Where this fits badly

Senior and staff-level roles are assessed poorly by any short test. What distinguishes a staff engineer is judgement across systems and organisations over years, and no two-hour sitting reaches it. Verified assessment can confirm the technical floor; the actual decision remains a series of long conversations.

Specialised research roles have the same problem in a sharper form. If you are hiring someone to work on a problem where fifty people worldwide are qualified, you already know their names, and screening was never your bottleneck.

Teams hiring one engineer a year get less from this than teams hiring twenty. The value scales with volume, because volume is what makes fair, consistent review impossible by hand.

A verified score does not tell you whether someone will suit your codebase, your on-call rota or your review culture. Those are real reasons a technically strong hire fails, and they are found in conversation rather than in a score.

Questions people actually ask

Is this a replacement for technical interviews?
It replaces the first-round screen, which is where most of the wasted time and most of the inconsistency live. Your senior engineers still interview a shortlist, and they do it with evidence in front of them instead of a resume.
How do you assess engineers when AI can answer coding questions?
By assessing under supervision, generating items per candidate rather than from a public bank, and weighting reasoning and debugging over recall. The integrity layer adds content-authenticity signals for a human to review. None of it is perfect, and a process that assumes otherwise is the one at risk.
Do candidates object to being assessed before a conversation?
Some do, particularly senior candidates who are used to being courted. The trade the platform offers is a shorter total commitment, a verified score reusable across applications, and feedback even if they are declined, which is more than most processes give.
Can we still hire from referrals?
Yes, and referred candidates take the same assessment. That is the point rather than an obstacle: a referral tells you someone is worth considering, and the assessment tells you the same thing about them that it tells you about everyone else.
What about roles that need a specific framework?
Assess the underlying skill and test the framework separately with a job-specific test where it genuinely matters. Screening on framework keywords is how teams end up rejecting strong engineers for using a different library.
